Abstrak :
Tujuan dari penelitian ini adalah untuk mengetahui hubungan Gaya Kepemimpinan (X1) dan Budaya Organisasi (X2) terhadap Kinerja Petugas (Y) di lembaga pemasyarakatan kelas I Cipinang, Jakarta Timur. Penelitian ini menguji tiga hipotesis. Pertama, tidak terdapat hubungan yang positif antara Gaya Kepemimpinan terhadap Kinerja Petugas. Kedua, tidak terdapat hubungan yang positif antara Budaya Organisasi terhadap Kinerja Petugas. Ketiga, tidak terdapat pengaruh yang positif antara Gaya kepemimpinan dan Budaya Organisasi terhadap Kinerja Petugas. Populasi adalah seluruh petugas lembaga pemasyarakatan Cipinang yang berjumlah 450 orang, dan sample yang ditarik adalah sebanyak 113 orang dengan teknik Stratified Random Sampling. Instrumen penelitian disusun dalarn bentuk angket dengan menggunakan skala Likerts. Hasil penelitian ini mengimplikasikan bahwa Gaya kepemimpinan dan budaya organisasi Lapas Cipinang tidak memiliki hubungan dengan kinerja Petugas. Hal ini disebabkan oleh kondisi penghuni lapas yang sudah over kapasitas sehingga mengakibatkan tidak dapat menghasilkan kinerja petugas yang optimal di Lapas Cipinang.

The objectives of this research were to examine the contribution of leadership Style (X1) Organizational Culture (X2) and the Officer's performance of the Cipinang Correctional Institution, East of Jakarta. This research has examined three hypotheses proposed. First, there wasn't a positive correlation between Leadership Style and Officer's Performance. Second, there wasn't a positive correlation between Organizational Culture and Officer's Performance. Third, there weren't any significant correlation between both Leadership Style and Organizational Culture as well to the Officer's Performance. The total population of such research was 450, while its sample was taken 113 by using stratified random sampling technique. The instrument of the research was arranged in the form of Likert scale. This research implied that there weren't any significant correlation between both the Leadership Style and Organizational Culture to the Officer's Performance due to the current problem of the over-capacities of the inmates, in which influencing the improvement of the Officer's Performance.

Pandangan patriarki dalam norma heteronormatif menempatkan maskulinitas pada kedudukan sosial yang lebih tinggi dibanding femininitas. Akibatnya, laki-laki gay dengan ekspresi gender feminin sering mendapatkan marginalisasi dan kriminalisasi yang membuat mereka kekurangan ruang aman untuk mengekspresikan diri. Studi ini mengeksplorasi Instagram sebagai ruang aman untuk mengekspresikan gender feminin bagi laki-laki gay karena memiliki karakteristik heterotopik. Michel Foucault mendeskripsikan heterotopia sebagai ruangan perbatasan antara distopia dan utopia, yaitu ruang berbeda/nondominan yang masih berhubungan dengan ruang dominan. Studi ini berargumen dalam ruang berbeda ini, laki-laki gay yang memiliki ekspresi gender tidak sesuai norma heteronormatif memperoleh rasa aman dari norma dominan untuk mengekspresikan diri dan memainkan peran tertentu. Menggunakan argumen Judith Butler tentang performativitas gender, studi ini akan menganalisis performa ekspresi gender laki-laki gay melalui tampilan karakter-karakter feminin di media sosial Instagram. Penelitian ini dilakukan dalam paradigma interpretif dengan strategi etnografi digital yang berfokus pada eksplorasi pengalaman hidup. Penelitian ini melibatkan subjek penelitian yang merupakan laki-laki gay dengan ekspresi gender feminin dalam komunitas pecinta kontes kecantikan. Pengalaman marginalisasi yang laki-laki gay terima membuat mereka melakukan upaya aktif untuk membangun ruang aman mereka sendiri guna mengekspresikan femininitas. Maka berdasarkan studi ini, heterotopia bukanlah sesuatu yang diberikan, melainkan memerlukan upaya aktif penggunanya untuk membangun ruang sesuai kebutuhan personal. Sementara itu, performa femininitas mereka tampilkan dengan melakukan peniruan terhadap sosok idola. Tujuannya adalah supaya mereka lebih mudah diterima oleh masyarakat. Maka, hal yang ingin mereka tiru pada dasarnya adalah penerimaan positif oleh kelompok dominan. Caranya dengan menampilkan ekspresi gender yang memiliki citra positif di masyarakat Indonesia dengan mengedepankan pertimbangan kekhasan lokal, seperti yang dilakukan oleh sosok idola mereka. Dalam studi ini, hubungan antara individu LGBTQ dengan sosok idola dijembatani oleh motivasi pribadi di mana mereka juga ingin memperoleh manfaat ekonomi. Dengan demikian, hubungan yang tercipta adalah parasitic relationship ......The patriarchal view in heteronormative norms places masculinity in a higher social position than femininity. As a result, gay men with feminine gender expression often get marginalized and criminalized which makes them lack a safe space to express themselves. This study explores Instagram as a safe space to express feminine gender for gay men because it has heterotopic characteristics. Michel Foucault describes heterotopia as a border space between dystopia and utopia, which is a different/non-dominant space that is still related to the dominant space. This study argues that in this different space, gay men whose gender expression does not conform to heteronormative norms gain a sense of security from the dominant norm to express themselves and play certain roles. Using Judith Butler's argument about gender performativity, this study analyzes the performance of gay men's gender expression through the display of feminine characters through Instagram. This research was conducted in an interpretive paradigm with a digital ethnographic strategy that focuses on exploring life experiences. This research involves research subjects who are gay men with feminine gender expressions in a beauty pageant lover community. The experience of marginalization that gay men get makes them make an active effort to build their own safe space to express their femininity. So based on this study, heterotopia is not something given, but requires the user's active effort to build a space according to personal needs. Meanwhile, their performance of femininity is displayed by imitating idol figures. The goal is to make them more easily accepted by society. So, what they want to emulate is basically positive acceptance by the dominant group. This is done by displaying gender expressions that have a positive image in Indonesian society by prioritizing local uniqueness considerations, as their idol figures do. In this study, the relationship between LGBTQ individuals and idols is bridged by personal motivations where they also want to obtain economic benefits. Thus, the relationship created is a parasitic relationship.
